People + Systems
What is the team being asked to do, and are the systems around them actually supporting it?
About Tonia Fisher
I have spent years inside fitness environments as an instructor, educator, leader, program developer, and boutique studio owner.
I have taught the classes, managed the people, built programs, owned the business, watched the member experience unfold in real time, and seen what happens when strong ideas meet weak systems.
That is part of what shapes the way I advise fitness and recreation organizations today.
What I Have Seen
Working inside fitness has given me a front-row view of the difference between what an organization intends and what actually happens in practice.
I have seen extraordinary instructors succeed despite weak systems.
Managers promoted because they were good at their previous jobs but never truly developed as managers.
Policies that sound perfectly reasonable until someone has to implement them.
Programs that appear successful from one vantage point and feel very different from another.
Staff quietly creating workarounds to keep things moving.
And organizations trying to improve member experience without looking closely enough at the operating environment creating that experience.
What I Do Now
I help fitness and recreation organizations make stronger business decisions, improve how their programs and teams operate, and protect the value they are building.
I advise organizations, facilitate leadership and team conversations, deliver staff-development workshops, assess programs and experiences, and help leaders think through business and brand-protection decisions.
Those things are connected.
I believe our advisory work should recognize that.
I Tend to Look at More Than One Layer
A staffing issue, program decision, business opportunity, member-experience concern, and brand-protection question can all be touching the same underlying decision.
What is the team being asked to do, and are the systems around them actually supporting it?
Does the program work only in theory, or does it work for the people responsible for delivering it?
What sounds like a good idea, and what would actually have to be true for the organization to carry it out well?
What value is being created, who owns it, and what should be considered before moving too far down the path?
I Have Owned the Business Too
It is different when the class, the schedule, the staffing decision, the policy, the client experience, and the business itself all land on the same desk.
Studio ownership gave me another perspective on the gap between a good fitness idea and a business that can actually support it.
It made the connections between programming, staffing, revenue, member experience, leadership, systems, risk, and business decisions impossible to ignore.
That perspective still informs the questions I ask organizations now, even when the organization is much larger than one studio.
Operational Care™
Operational Care™ grew from something I kept seeing: organizations can genuinely care about people while operating in ways that make the experience unnecessarily difficult for those same people.
My years teaching, managing, leading teams and programs, and owning a boutique studio gave me repeated opportunities to see where those gaps show up in practice.
Often, no one intended the problem. No one looked closely enough at what the system required in practice.
Operational Care™ gives me a framework for examining whether the way an organization operates actually supports the experience it says it wants to create.
Business Strategy + Brand Protection
I am also an intellectual property attorney, and that perspective shapes the way I think about business decisions.
I notice questions around ownership, names, collaborations, content, programs, partnerships, what an organization is building, who is contributing to it, and whether the business decisions being made today are helping protect or unnecessarily complicate the value being created.
Brand-protection questions should not be an afterthought.
Why Fitness & Recreation?
I understand the pace, the people, the programming, and the tension between delivering a great experience and running a viable operation.
I understand the realities managers and instructors deal with, the way customers and members experience seemingly small operational choices, and how much depends on people who may have received excellent technical training but very little development around leadership, management, service delivery, or organizational decision-making.
How I Work
Sometimes I am helping leadership think through a decision, opportunity, program, partnership, or organizational direction.
Sometimes I am creating the structure for a leadership or team conversation the organization needs to have.
Sometimes I am developing managers, supervisors, instructors, or staff around the work they are actually expected to perform.
Sometimes I am looking closely at a program, service, operational experience, or member journey.
Sometimes I am bringing an idea, framework, or question into a larger room through a conference, presentation, or professional-development program.
Sometimes we simply need to understand what is actually happening before deciding what the organization should do next.
Let’s Start With What Is Happening
Tell me what you are seeing. What feels harder than it should. What your team is struggling with. What you are trying to build. What decision you are trying to make. Or what conversation your organization needs to have.
We can start there.
